How do you change the picture of an icon?

I want to make a short cut on my dock for my Word and Excel in Vista running under Fusion. But the icon that was used in Vista upon using on a Mac is horrible. I want to change it to a nicer icon, how should I do it?
 
Issue I think (not 100% on Vista though) with my XP / Parallels is windows related. With my XP - the fonts look all grainy - because OSX supports much larger font resolution (128 x 128 or something) while windows is either 16 x 16, or 32 x 32 - honestly can't remember exactly - but it is something to that effect.

512 x 512 in Leopard.

Windows icons don't scale well in OS X. There are a few Windows applications that do have updated larger icons though.
 
Yeowza - I knew it was a lot higher resolution, but didn't know it was 512.

Well yeah, that's why my Windows icons look like crap in my OSX dock when the VM.

By the way, where to find large icons for Windows Microsoft Word?
